Researchers highlight work conditions, retirement and remote work as factors shaping cognitive aging

Phyllis Moen, professor emerita of sociology at the University of Minnesota, told the council that paid work shapes multiple cognitive-protective factors across the life course: ongoing learning and training, social engagement and a sense of control. She summarized observational and experimental evidence connecting complex, mentally and socially demanding work with higher levels of cognitive functioning, and noted that physically demanding jobs show negative links to cognition.
Moen discussed studies of retirement pathways, job strain and interventions designed to increase schedule control and supervisor support. "Job strain and especially low job control is linked to poor episodic memory at retirement and more decline after retirement," she said, citing longitudinal research. She described a workplace intervention that increased job satisfaction, reduced burnout, improved sleep and delayed anticipated retirement among employees ages 50 to 64 at a Fortune 500 firm, and reduced stress and smoking in nursing-home staff.
She reviewed natural experiments from recent years: pandemic-driven remote and hybrid work, which in her studies was associated with more schedule control and better outcomes for some groups (notably Hispanic and Black women), and early trials of a 32-hour, four-day work week at full pay that reduced stress and improved job satisfaction. Moen said these workplace changes create opportunities to study effects on cognitive trajectories but stressed that causal evidence is limited and randomized field trials directly linking working conditions to later cognitive outcomes are rare.
Moen urged a life-course, intersectional research agenda that considers timing, historical change, and trajectories: when in a career certain conditions matter most, how digital and AI-driven task changes affect cognitive demands, and how education, income and job duration interact with later cognitive outcomes. She called for more studies of bridge jobs, volunteering and training programs that could sustain cognitive reserve and reduce inequities, and for social inventions—new institutions for lifelong learning and work flexibility—as complements to technological change.
Why this matters: Work occupies much of adulthood and shapes several modifiable influences on dementia risk. As workplaces change rapidly, understanding which conditions protect cognition, and for whom, matters for designing policies on training, retirement, remote work and caregiving supports.
